一些常見面試問題背後的邏輯是什麼?

以前我上大學那會,學校的就業辦主要就是幫你安排招聘會,從來沒聽說針對面試的輔導或者模擬面試啥的,所有的面試經驗都來源於網上寫的一些文章,然後再在面試的時候通過各種碰壁去揣測面試官在想啥。

前不久美國的西北大學給我們公司HR發郵件,邀請志願者去學校做模擬面試,我很感興趣,於是也報名參加了。

這次模擬面試主要是Behavioral Based,和專業無關,每個學生大約45分鐘時間,其中30分鐘面試,15分鐘針對面試結果給出反饋,當然根據面試官的風格可以自己調整。

在面試前一天,面試官把第二天要面試的學生簡歷和安排發過來,一起的有詳細的交通路線如何停車等,爲了防止面試官準備不充分,還附了一份常見的Behavioral Based面試問題列表。

到了辦公室後,學生簡歷都已經打印好,每個學生會附一份面試評價表,面試官在面試完後要對學生的面試結果的各項指標做一個打分,並且寫出表現好的地方和有待改進的地方。

在模擬面試的過程中,我問了一些我平時面試常問的問題,在學生回答後,我會根據學生的回答,來解釋這個問題我問的目的是什麼,期望的結果是什麼,可以如何做的更好。以下是一些具體的問題。

“介紹下你做過的項目”

這個問題每個人都能回答,我問這個問題的目的,就是需要通過這問題的答案瞭解候選人:

  1. 在項目中獨立完成了哪些事,取得了什麼成績
  2. 在項目中是如何和其他人團隊協作的

在回答這個問題時,一個常見的問題是沒有通過數字來量化的解釋他做的事情。比如有個學生他說他去年暑假去一個單位實習,幫助寫了一些Excel的腳本幫助提升了處理報表效率,我建議他可以加上具體的數字,於是他修改了以下,說在沒有用他的腳本之前,公司要有專人每月花10個小時左右的時間處理報表,在用了他的腳本之後,只需要花不到3小時就可以完成。這樣聽起來就讓人印象深刻多了。

還有一個常見問題就是太囉嗦,講了幾分鐘流水賬,沒重點,這在我模擬面試的兩個中國留學生身上比較突出,可能有語言的原因。我給他們的建議是可以先挑做的最好的項目講,撿重點部分講,同時在說完一件事後,可以先停下來問下面試官意見,例如說:“你對我在這個項目中做的事情有沒有想要了解的?”、“我覺得我在這個項目的時候,在和同事之間合作的不錯,有興趣的話我可以給你講講我是怎麼做的”,這樣即可以增強互動,也可以掌握主動權。

“當你和團隊成員有衝突時,是如何處理的?”

這是個常見問題,也是個常見場景,目的就是看你如何溝通協作的。有一個學生回答比較好,說他會先去了解背後的原因,然後再思考是不是自己的觀點是錯的,再和對方溝通消除分歧。

“你的職業目標是什麼?”

一個有明確目標有計劃的人是會更容易成功一些的,這個問題就是看候選人是不是對自己未來有明確的規劃,以及針對這個目標,有沒有開始制定計劃,開始行動。基本上這個問題稍微準備下都能回答的不錯,除了有一個同學的答案給我感覺不太好,他在說完一個職業目標後,又說了一個完全不一樣的職業目標,我當時就一臉懵逼:同學你將來到底想幹嘛呀?

“你是怎麼打發你的業餘時間的?”

每個回答這個問題的同學都很興奮,開始滔滔不絕講他的興趣愛好。這個問題其實不簡簡單單是想了解一下你興趣愛好,還想了解一下你這個人是不是真的熱愛你的職業。比如說一個程序員,你要說業餘時間就是看看電視劇玩玩遊戲,也不看書也不寫程序,怎麼讓人相信你真的喜歡編程?相反回答說自己業餘時間喜歡看看技術文章,在github寫點開源項目的程序員自然會加分很多。

但是也千萬別自作聰明編一些故事,緊接着肯定會針對你的回答有更多問題的,比如說你github賬號是什麼?做過什麼開源項目?作假的話,回去一看就穿幫了。

“你有沒有什麼問題想問我的?”

這通常是面試的最後一個問題,意味着面試要結束了,這個問題主要就是給候選人一個機會,瞭解一下公司的情況,或者想從面試官那得到一些建議等。正常來講最好是問一個有準備的問題,例如:“你們公司的開發流程是什麼樣的?”,“能簡單介紹一下你的日常工作嗎?”,顯得對公司重視有興趣,也可以藉此瞭解一下。

我在模擬面試的時候,也遇到一個學生,他問了一個自己都很難描述清楚的問題,當然也很難回答,我當時感覺就是:同學你這樣連一個問題都描述不清楚,我不禁要懷疑你在工作中是不是能很好和其他人溝通了!如果正式面試中,他前面表現突出還罷了,如果表現一般,這一下基本上就決定了我不會想錄用了。

最後

這種模擬面試針對是個很好的模式,在正式面試過程中,我或者其他面試官是不可能會跟候選人講這些信息的,而通過模擬面試,學生就可以瞭解到真實的面試官是怎麼想的,自己在面試中哪些地方可以做的更好,這樣在針對性準備一下,肯定可以極大提高面試通過概率的。

Career Goals and Objectives:

  • What are your career goals? How have you ‘mapped’ out your career path?
  • If you could learn one thing from your co-op experience, what would you want it to be?
  • Why do you want to co-op?

Extracurricular Activities and College Experiences:

  • How do you spend your spare time?
  • What personal accomplishment has given you the most satisfaction? Why?
  • If you wish you could rewind time, what would you do differently in your past?
  • What was your biggest success?
  • Explain your duties as the (president, secretary, publicity/recruitment chair, etc.), of this organization (i.e. fraternity/sorority/band/professional organization, etc.)?
  • What challenges did you face in this position?
  • What has been your best/worst experience in college? Why?

Academic Programs and Achievements:

  • Why did you decide to come to University?
  • Why did you decide to major in your chosen field of engineering (i.e. chemical, industrial, mechanical, etc.)? 
  • What high school/college course(s) did you like the most/least? Why?
  • Explain your grade performance levels.
  • Do you think your previous quarter grades are a good indication of your academic abilities? Explain.
  • What courses are you currently taking? Identify a few major concepts/theories you have learned so far.

Work Experience

  • Explain your duties while working at _____?
  • Describe your work environment? Did you like it? What would you change if given the opportunity?

Knowledge of Position and Company/Organization:

  • In what two ways do you feel you can contribute to this company as a co-op?
  • If you could construct your own co-op position, what factors would you include? 
  • What type of work environment do you like?
